I struggled with FM11 first time out and just gave up. Since starting again a few days ago however its going much better. To start with I did the following
1) set team blend as your match prep and make it about medium to get the team familiar with your tactics faster and to get them to work together well.
2) set the Ass Man to handle team talks and opp instructions
3) I also set the Ass Man to handle press conferences but i've since taken them back over
4) Don't change your tactics all the time, If you do the team can't get used to them and fail hard
5) make minor tweaks during a game if you think they are needed. If you keep shooting from outside the box set it to "work into area" if they keep giving it away set it to "retain possession and pass to feet".
6) My 442 tactic has the mentality as Standard. I only change it for the few games that need it. The other one that gets used more than others is Control if they are getting men behind the ball but have the potential to counter
7) make sure you praise players who have an 8.0+ game. I save the game before these interactions though as sometimes the replies are just broken.
If you give a breakdown of who and how you are playing each player it might help others pinpoint why its not quite working out for you. EG rooney seems to play much better as Complete Forward Attack than anything else. He can literally go from 1 goal in 10 to 5 in 3.
